Coach Emma Coates Departs England U23 Role to Become Head Coach at NWSL's Bay FC
Embarking on a fresh professional challenge, the 34-year-old coach has left her position leading the Young Lionesses national team to be appointed head coach for National Women’s Soccer League expansion side Bay FC.

She takes over from Albertin Montoya, who led the San Jose-based club during its debut two seasons in the top-flight American league. Montoya stated in September his intention to depart at the conclusion of the 2025 campaign, a season which saw Bay FC end up 13th in the league standings.
“My time with the FA has been incredible my time with the FA,” remarked Coates. “It has been instrumental in my development both professionally and personally. This feels like the right moment to challenge myself in a fresh challenge.”
Proven Developer
Since taking charge in 2023, Coates oversaw the England U23s through matches including a narrow win over Norway in the European U23 League and a high-scoring loss to the United States. She will be joined to the NWSL is her former Lionesses staff member, Gemma Davies, a former Aston Villa manager in the English top division.
The club's chief executive, a one-time Football Association technical lead, praised Coates's abilities: “She is both an outstanding tactician, but she also has a demonstrated history of nurturing talent to thrive domestically and internationally.”
“Coates excels at leading of teams and environments and has the strategic outlook we were searching for,” she continued.
The Task Ahead
The club experienced a contrasting start to its NWSL existence, securing a playoff spot and losing in the playoffs in its debut season before facing difficulties to a near-bottom placement in 2025.
The new FA women’s technical director, Gavin Step, offered thanks to the departing duo: “Our gratitude goes to Emma and Gemma for their contributions and extend our best wishes with their new challenge. Emma, with Gemma, has played a key role in strengthening the pathway between the WU23s and the senior squad.”
“Their work has directly influenced the development of many young players who have progressed into senior Lionesses,” he added.
Player Progression
After succeeding Mo Marley in 2023, Coates presided over the rise of multiple players to the England senior side, including midfielder Lucia Kendall—who recently scored her debut Lionesses goal—and forwards Michelle Agyemang and Aggie Beever-Jones.
The search for their replacements has begun, to continue the development of the Women’s Under-23s setup in the coming years.
